Documentation isn't that simple. First of all, odds are, few people if anyone have access to all the various subsystems, and fewer will understand how exactly they interconnect and depend on one another. This is such a prolific issue that many IT departments use the "scream test" when they decommission hardware - they turn off the machine and wait for someone to complain that their thing is broken. This isn't just done out of laziness - you can have very limited access to these machines, and it can be difficult if not impossible to determine what's going on inside.
Now, could someone sit down for many months, fiddle with the system, learn how it works, and then write it all down? Absolutely. The problem is, no employer's gonna pay you to do it, because if the documentation situation is that bad, it's due to an overall culture of not giving a shit about technical infrastructure. If they had kept up with even very basic maintenance and upgrades over the years, it wouldn't have gotten this bad in the first place.

I'm not the same person, but I too gave up my religion. In my case I asked a lot of questions which I received inadequate answers for (if God is nice why would he make good Jews go to hell, etc.) I like to be right and know that I'm right, so over the years I began questioning those answers and soon realized that science answered my questions better than my religion. Now I'm agnostic - I don't believe in any religions, but I also don't believe that there is no true religion.

The logistics alone in transplanting your entire life to another part of the world can be daunting. It takes a lot of time and a lot of money, not to mention the potential impacts it'll have on his son.
Worse, if everyone just leaves then the problem will never get fixed. I think it's noble to try to fight to get it changed.
Plus, things are at a sort of equilibrium now. Could it be better? Certainly. Is it worth risking everything to find out? Given what's at stake here, I understand if they are hesitant. You never really know what the right decision is in this sort of situation.
